Just one thing on succession plans....
having worked with loads of them over the years - they never really work.
who you want for a job always always depends on the situation you're in at the moment you want them, and on who actually is available at the point.
succession plans prepared in advance always end up being full of people who aren't actually right for the position you find yourself in, and of people who've gone and got another job since you put them on there.
they always seem like a good idea in advance though. they're just never actually very useful.
